چکیده

مقدمه:نظام‌های آموزشی معاصر، به‌ویژه در دوره متوسطه دوم، با چالش تعارض میان الزامات یادگیری عمیق و فشارهای آزمون‌محور مواجه‌اند، که نقش و هویت حرفه‌ای دبیران را تحت تأثیر قرار می‌دهد. هدف این پژوهش، واکاوی تجارب زیسته دبیران متوسطه دوم از تعارض نقش آموزشی–آزمون‌محور و بررسی شکل‌گیری هویت حرفه‌ای آنان با دلالت‌هایی برای نظام تربیت معلم بود.

روش:مطالعه حاضر از پارادایم تفسیری و رویکرد کیفی پدیدارشناسی توصیفی استفاده کرد. نمونه شامل ۱۹ دبیر شهرستان میناب بود که با نمونه‌گیری هدفمند انتخاب شدند. داده‌ها از طریق مصاحبه‌های نیمه‌ساختاریافته گردآوری و با روش تحلیل نظریه‌بنیاد، شامل کدگذاری باز، محوری و انتخابی، تحلیل شدند.

یافته ها: یافته‌ها سه محور اصلی را نشان داد: ۱) ماهیت و ابعاد تعارض نقش، شامل پارادوکس میان عمق‌بخشی به یادگیری و فشار برای پوشش سریع محتوا و شکاف میان اهداف برنامه درسی و معیارهای ارزشیابی؛ ۲) بازتاب تعارض در کنش حرفه‌ای، شامل تغییر تدریس به آموزش شتاب‌زده، تقلیل نقش معلم به مجری آزمون و شکل‌گیری روابط ابزاری معلم–دانش‌آموز؛ ۳) بازپیکربندی هویت حرفه‌ای و انگیزه، شامل دگرگونی معنای معلمی، کاهش اثربخشی و فرسودگی انگیزشی.

نتایج:نتایج نشان می‌دهد که غلبه آزمون‌محوری عاملیت پداگوژیک معلمان را محدود و آنان را در موقعیت‌های تنش‌زا قرار می‌دهد، اما دبیران با راهبردهای انطباقی و حفظ جنبه‌های عاطفی حرفه، تعادل نسبی برقرار می‌کنند. این پژوهش بر ضرورت بازنگری برنامه‌های تربیت معلم، تقویت مهارت مدیریت تعارض و آماده‌سازی معلمان برای فشارهای آزمون‌محور تأکید دارد و توصیه می‌کند سیاست‌های ارزشیابی و حمایت‌های نهادی به گونه‌ای طراحی شوند که هویت حرفه‌ای و اثربخشی پداگوژیک معلمان حفظ شود.

Exploring Upper Secondary School Teachers’ Perceptions of the Conflict Between Educational and Test-Oriented Roles in the Formation of Professional Identity

چکیده [English]

Contemporary educational systems, particularly at the secondary school level, face a significant challenge due to the tension between deep learning demands and exam-oriented pressures, which affect teachers’ roles and professional identities. This study aimed to explore secondary school teachers’ lived experiences of instructional–assessment role conflict and examine how their professional identity develops, with implications for teacher education. Using an interpretive paradigm and a qualitative approach, the study employed descriptive phenomenology. The sample included 19 secondary school teachers from Minab, selected through purposive sampling. Data were collected via semi-structured interviews and analyzed using grounded theory techniques, including open, axial, and selective coding.

Findings revealed three main themes: first, the nature and dimensions of role conflict, reflecting the paradox between fostering deep learning and the pressure to cover content quickly, and gaps between curriculum goals and assessment criteria; second, reflections in professional practice, including a shift from conceptual teaching to accelerated instruction, reduction of teachers’ roles to exam executors, and instrumental teacher–student interactions; third, reconfiguration of professional identity and motivation, indicating changes in the meaning of teaching, reduced efficacy, and motivational burnout.

Results suggest that exam-oriented approaches limit teachers’ pedagogical agency and place them in stressful situations. Nevertheless, teachers maintain a relative balance between educational values and institutional demands through adaptive strategies and emotional engagement. The study emphasizes the need to revise teacher education programs, strengthen conflict management skills, and prepare teachers for exam pressures, recommending that assessment policies and institutional support be designed to safeguard teachers’ professional identity and pedagogical effectiveness.
